Maybe we could get a scene where she tells Dalinar or Shallan the oaths she's said so far, so we can get a sense of what Elsecallers are about.

We haven't heard their oaths, but we know they prize logic above emotion. And of course I can't find the WoB that's based off of right now.

I personally don't think so as he didn't embody the ideals of the Windrunners. Obviously they won't be as devout as Kaladin but they have to bear some similarity to his mindset to become a squire right?

I think it has to do with their willingness to follow Kaladin's orders and take his word as final. Moash had his doubts and didn't really treat Kaladin as a leader like the others did and do. I think that would have been what prevented him from being a squire.
