Why do humans appear normal in shadesmar ?

Naturally they look like the Flames, specifically in the Rosharan region of the Cognitive Realm.  They only keep their Physical Realm form if they Magically transition it into that realm via a Perpendicularity (elscalling, shardpools, etc).  Spren revert because it's their natural home realm, and the "magic" side of the equation for them is what let them manifest a Physical Realm form in the first place.

Think of it another way:  In Shadesmar objects are naturally a bead or flame unless they get Manifested with some extra juice (like shallan does several times).  The Humans get that extra juice when they transitioned over, so their "flame" is inflated out to a whole person.  Sorta kinda...

people are attached to all 3 realms so they can transition between them. I'm guessing the radiant spren don't normally exist in the physical realm at all so they have to move part of themselves over there to manifest.

They have a representation in the Physical, we don't know what it is, but there is one.

Request that Brandon write a clue to the nature of the cosmere, specifically Realmatic theory.

Entities exist on all three realms that are only vaguely shadowed on the other realms.

You have seen entities who exist primarily on the Cognitive Realm + are shadowed on the Physical.
